ICU护士职业生涯成功现状及影响因素分析

摘要

目的

调查ICU护士职业生涯成功现状并分析其影响因素。

方法

采用便利抽样法，选择2021年4—5月广东省广州市7家三级甲等医院的178名ICU护士为研究对象，采用一般资料问卷、中文版职业生涯成功量表，通过问卷网平台进行调查。

结果

共填写电子问卷178份，有效电子问卷167份。ICU护士职业生涯成功总分为（35.68±6.07）分。多重线性回归分析结果显示，ICU护士的性别、是否有定期的专科技能培训、科室医护合作关系是护士职业生涯成功得分的影响因素（P<0.05）。

结论

ICU护士职业生涯成功水平有待提高，建议护理管理者应当明确护士职业发展路径，拓宽护士职业发展空间，提升其专业自主性水平和工作积极性。

《全国护理事业发展规划（2016—2020年）》指出，"十三五"时期我国护理事业发展面临诸多机遇，更有诸多挑战：护士队伍数量相对不足、分布不均，专业素质有待提高，职业发展路径尚未健全完善，发展空间需要进一步拓展^[1]。职业生涯成功是指个人在工作中逐渐积累并获得的积极心理感受和成就，是影响职业发展的重要有利因素，不仅可促进个人专业素质的提高和潜在能力的发挥，更能增强其对单位的责任感和忠诚度，为单位的发展做出贡献^[2]。ICU护士处于高风险、高压力、高负荷的工作环境中，且患者病情复杂多变，病死率高，长期暴露于临终患者及家属的负性情绪中，种种原因严重影响护士的工作热情和职业满意度，造成ICU护士工作满意度低，离职倾向高^[3]。ICU护士职业生涯成功状况受到严重影响，为重点关注群体。目前我国学者对护士职业生涯成功的研究正逐步开展，但对ICU护士职业生涯成功的相关报道较少^[4]。鉴于此，本研究采用线上问卷调查方法对ICU护士职业生涯成功现状进行调查，并分析其影响因素，为护理管理者准确掌握护士职业发展成功现状、制定针对性职业发展管理策略提供参考依据。

Status and influencing factors of career success of ICU nurses

Abstract

Objective

To investigate the current status of career success of ICU nurses and analyze its influencing factors.

Methods

Using the convenient sampling method, a total of 178 ICU nurses from 7 Class Ⅲ Grade A hospitals in Guangzhou, Guangdong Province from April to May 2021 were selected as the research objects. General questionnaire and Chinese version of Career Success Scale were used to conduct the survey through the questionnaire network platform.

Results

A total of 178 electronic questionnaires were filled in and 167 valid electronic questionnaires were recovered. The total score of career success of ICU nurses was (35.68±6.07). Multiple linear regression analysis showed that gender of ICU nurses, whether they had regular specialized skills training, and the cooperative relationship of doctors and nurses in departments were the influencing factors of career success scores of nurses (P<0.05) .

Conclusions

The career success level of ICU nurses needs to be improved. It is recommended that nursing managers should clarify the career development path of nurses, broaden the career development space of nurses and enhance their professional autonomy and work enthusiasm.
